Description
This quantitative correlational dissertation examines the relationship between transformational leadership behaviors and employee adaptation during digital transformation initiatives. The research analyzes two secondary datasets from an Indonesian university, and diverse sectors) through the integration of Transformational Leadership Theory, Social Exchange Theory, and Organizational Change Readiness Theory. Using correlation analysis, multiple regression, and bootstrapping mediation analysis, the study investigates: (1) the relationship between transformational leadership and employee adaptation (organizational citizenship behavior and knowledge-based work passion), and (2) whether work passion and organizational influence mediate the relationships. Validated measurement instruments include scales for transformational leadership, work passion, and organizational citizenship behavior. The Python-based analysis examines both direct relationships and mediating pathways of leadership influence during organizational change. Findings reveal significant positive relationships between transformational leadership and employee outcomes across both datasets, with stronger effects on psychological outcomes than behavioral measures. Mediation analyses demonstrate contextdependent influence mechanisms, with work passion mediating in knowledge-intensive environments while organizational influence consistently mediates leadership effects on engagement. The dimensions of transformational leadership showed differential impacts, with core behaviors and performance expectations enhancing work passion while supportive behaviors primarily influenced citizenship contributions. The conclusion provides a comprehensive discussion of the findings, exploring the theoretical and practical implications for organizational change management. The research also addresses methodological limitations of secondary data analysis and offers recommendations for future research, including longitudinal 3 designs, mixed-method approaches, and leadership development interventions specifically tailored to digital transformation contexts.
