The purpose of this proposed mixed-method capstone study is to develop and evaluate a transformational leadership framework that reduces burnout and strengthens organizational capacity among LGBTQIA+ and neurodivergent helping professionals in small clinical and nonprofit settings. These professionals experience disproportionately high burnout due to leadership deficiencies, lack of inclusion, and failure to address the intersection of occupational stress with identity-based challenges, creating compounding pressures that undermine well-being and organizational sustainability. transformational leadership theory guides this proposed mixedmethod capstone study by emphasizing how leaders inspire employees through shared vision, individualized consideration, and empowerment to foster psychologically safe and identityaffirming workplaces. This proposed capstone study will utilize a mixed-method research design integrating quantitative measures, including pre- and post-intervention burnout surveys and retention metrics, with qualitative insights from semi-structured interviews, focus groups, and observations. Quantitative data will reveal indicators of measurable change, while qualitative methods will capture lived experiences and identity-based factors influencing burnout. Data analysis will combine statistical comparison with thematic analysis to identify leadership practices promoting psychological safety, inclusion, and resilience. Anticipated results include an actionable, evidence-based framework that organizations can implement to reduce burnout, enhance retention, and strengthen capacity while supporting LGBTQIA+ and neurodivergent professionals serving marginalized communities.
