This quantitative study examines how career development influences organizational effectiveness by analyzing its relationship with leadership and culture through self-determination theory, using secondary data from the 2009 Talent Management Study. This study addresses gaps between career development practices and employee motivation, retention, and satisfaction, using a stratified sample of approximately 600 U.S. organizations with 50+ employees across diverse industries and sizes. The study will span sectors including healthcare, finance, education, manufacturing, and retail, using secondary data from the Talent Management Study measuring talent strategies, leadership practices, workforce demographics, culture, and career development policies. Data will be collected from the ICPSR archived dataset, originally gathered through online and mailed surveys administered to HR directors or equivalent personnel. Statistical analyses will include descriptive statistics, correlations, and multiple regression to examine relationships among career development, leadership practices, and employee outcomes such as retention and engagement. Anticipated results will demonstrate how organizations with structured career development programs, supportive leadership, and inclusive workplace cultures will report higher levels of employee engagement, satisfaction, and organizational effectiveness. The study will conclude that aligning career development strategies with employees' intrinsic and extrinsic motivational needs, as outlined in SDT, are essential for maximizing organizational performance. Future research should include longitudinal designs, primary data on employee experiences, and analysis of how remote work and technological change influence career development practices.
